Changing the World with Hybrid Leadership

In his new Rise Course, our trainer and partner Peter Grabuschnig shares all his knowledge on Hybrid Leadership. It offers a reflective look at your leadership behavior in times of new work, work location, and increasing flexibility.

In this blog article, we will introduce you to the overall course and give you a few basic concepts that will be dealt with. Enjoy reading!

The Three Ps

The topic is explored from three different angles: the Purpose-People-Performance (3Ps) model developed by MDI. The course will provide theoretical knowledge and practical tips and tools that you can implement directly into your day-to-day work as a leader.

Purpose – We will look at why hybrid leadership is important and why it is not just a new buzzword.

People – We work and reflect on organizational and interpersonal issues. 

Performance – We will evaluate what constitutes performance and how we can better measure performance in the hybrid day-to-day.

What will be covered?

  • The impact of the flexibilization of the working world on leaders
  • Why it is no longer possible to avoid a hybrid working world and how to make the most out of it
  • How to organize your team efficiently in the new environment
  • How to deal with different life realities and personalities
  • How to conduct difficult conversations and what is important in hybrid conflicts
  • Which role do diversity and inclusion play in the hybrid context
  • What you need to foster innovation in the team
  • What you need to achieve high performance in the team
  • How to measure and push performance despite a hybrid setup

Modules

The course is modular. So you can view it entirely, or just focus on areas that are particularly relevant for you. The first module “Purpose” is recommended to be viewed in its entirety.

Goal

The goal is not to reinvent leadership, but to question and reflect on one’s leadership in the hybrid context and to get new impulses and ideas on how to lead oneself and the team in the new context of a hybrid workplace.

This blog post is a continuation of an interview ” AI-Enhanced Leadership: Maximizing Potential with Intelligent Tools. Click here to read the first part.

The topic of AI is also very much about ethics. I would be particularly interested in this: What ethical considerations should leaders consider when dealing with AI?

AI can process vast amounts of data both now and in the future. This means, for example, that I can easily develop an algorithm with AI to monitor employees even better, work out certain behavioral patterns, and much more.

In other words, I can use AI to make something completely transparent that a human would never have been able to do. In theory, I could develop an AI that uses workflows to tell me exactly which employees are productive and when or who is working at their weakest.

I could also use an AI to monitor the entire company. Of course, this poses a major ethical problem – do you use artificial intelligence to monitor or facilitate work processes? These are two poles that AI could cover.

The question is, what do you want?

In your opinion, how can AI help to create personalized learning experiences for leaders and thus promote their individual development?

With AI, for example, I could create a training program for a leader where they can study at any time. The program explains content at all levels – very simple, highly complex, in a different language or format.

Soon it will also be possible to write with AI via WhatsApp, for example, to better understand the content. But this would also be possible in completely different formats – for example, I could talk to the AI or watch an AI-generated video.

In general, AI could cover everything for me. For example, I could tell it that I want to work on a language model and AI would explain to me what I need and also generate a mind map for me. This AI program would be user-friendly. That means I could use it when and where I want and at the level I need. The AI would also give me constant feedback on my learning progress and tell me where there is room for improvement.

Soon AI will be able to respond to my every wish.

AI learning modules for leaders

I hear a lot about individualization and the promotion of time- and location-independent learning, which will simply make everyday life easier – not just for leaders, but for everyone in general.

Exactly, it is independent of time and place, but can also always be tailored to my needs.

That brings me to my next question: how do you see the role of AI in the future training and development of leaders, what are the limits?

When it comes to learning content in training courses, AI will relatively soon replace the role of the trainer, because AI can do this well on an individual level. Perhaps even better than humans because of the large database.

I can simulate social interactions with an AI, but that’s where I see the limits of AI. In other words, whenever it comes to dealing with other people, AI can teach me the basics and the theory – but it can’t do the actual interpersonal aspects, i.e. working with other people.

You can also see it now after Corona, there was a brief online peak, but then people switched back to face-to-face interaction. People realized that they were missing that. This means that human interaction is now more important in a company. Nobody wants to sit in front of a screen and have everything explained to them by an AI.

I see education and training as the most important skills of the 21st century – whether as a leader or an employee, everyone will have to keep learning in the 21st century and AI won’t be able to do that for us. If anything, the opposite is true – we have to learn even more than before, but AIs also make learning much easier for us.

In other words, it all evens out somewhere. We have to keep up with developments and keep learning, but this is also getting easier and easier. In other words, in the 21st century, it’s all about continuing to develop and educate ourselves and putting a bit of effort into our brains – even if we no longer have to thanks to AI.

Conclusion

With AI, (almost) anything will soon be possible – from a conversation to a generated leadership development program. Although many roles can be replaced, it is important to strengthen the interpersonal level and focus on soft skills.

The 5 most important soft skills for leaders in the age of AI

In times where artificial intelligence knows no boundaries and numerous programs can seemingly replace any work, leaders are placing more and more value on so-called soft management skills.

In this blog post, you will learn what exactly we mean by this and why soft management skills are indispensable, especially in the context of artificial intelligence. Hard vs. soft management skills

While hard management skills focus more on actually doing the job, e.g. dealing with data, managing and analyzing projects, and allocating budget, soft skills are mainly about the human aspect of leadership.

Thus, it is more about empathy, cohesion, transparent communication, etc., which means that leaders should pay more attention to social interaction with their employees. While both areas of leadership are equally relevant, there is one important factor that differentiates them:

Artificial intelligence can replace the hard aspects of leadership, but not the “soft” ones.

Especially in the aforementioned areas – i.e., data analysis and management, forecasting and budgeting – but also in project management, marketing, and HR, there are now quite a few programs that significantly simplify a leader’s tasks and make them more efficient. 

While artificial intelligence can save us some work, it cannot replace the human aspect. So the more AI takes over these technical tasks, the more important it is for leaders to focus on soft skills.

Of course, there is a wide range of relevant soft skills that you should apply as a leader in your everyday work. Here we present the 5 most essential ones.

1. Transparent communication

As a leader, you should be able to talk openly and honestly with your employees about internal and external topics. Also, in the context of artificial intelligence, it is important to clearly communicate to your employees where AI will be used and how your work structures will now change.

2. Empathy and social understanding

Especially in times where roles in the company are changing rapidly and new programs and devices are constantly being introduced, it is important to be able to empathize with your employees and also understand what they need.

Because in the end, of course, it’s not just about your vision as a leader, but also about making sure your employees feel comfortable with the move to artificially intelligent programs and that any concerns about the issue can be listened to and addressed as far as possible.

3. Adaptability

As a leader, you should be constantly learning about new programs and technologies to stay current. It is important not to be afraid of these changes and adapt to them as soon as possible.

4. Awareness of cultural and gender differences

The use of artificial intelligence varies from culture to culture, which you should be especially aware of when working with other countries. Also, there is a large gender gap in the tech industry, and some AI algorithms harbor unintended biases and gender stereotypes.

5. Critical thinking

While AI programs can handle some of our routine tasks, their flawless problem-solving is not guaranteed. Therefore, it is up to you as a leader to review the programs’ solutions and critically question whether they have actually handled the problem ideally.

High-Impact through Blended and Flexible Learning

Over the last few years, we at MDI have been working with more and more tools to strengthen high-impact with our clients. In this blog post, we’ll introduce you to two of these tools: Blended Learning, which we use at Boehringer Ingelheim and Mondi, and the Flexible Learning Nugget Journey for PORR.

Planned Learning Journey vs. Flexible Learning Nugget Journey with PORR

Today’s learners demand flexible and personalized solutions for their professional development. As L&D professionals, we are tasked with developing suitable solution models for our target groups that reflect both the strategic security needs of companies and the desire for individuality and flexibility.

But what defines a personalized learning concept with a program structure?

The concept developed with PORR is a leadership development program consisting of individual, self-contained learning nuggets that cater to different needs within PORR and can be individually booked by the learners.

PORR

Learners can choose from a continuously expanding pool of learning nuggets, which are regularly updated with current content. Learners are free to choose the number of learning nuggets, which consists of individual tasks, face-to-face sessions, and virtual sessions.

As a result, learner initiative and commitment to the content take center stage. Depending on individual interests, needs, and availability, learners have the opportunity to access a variety of educational opportunities without being tied to a rigid system.

This means they can focus their time and energy on the topics that are most relevant to them, ultimately leading to a more efficient and effective learning journey.

Blended Learning with Boehringer Ingelheim

Blended learning is a mixture of face-to-face and online training in combination with a complementary use of virtual learning opportunities, such as e-learning. It thus goes beyond the standard model of training & offers learners the opportunity to learn in a self-directed way.

The Lateral Leadership Program

We have been using blended learning for years with great success in the Lateral Leadership Program for our client Boehringer Ingelheim RCV. This is a 3-module training, which is accompanied by the learning transfer platform Promote.

Not only the learners themselves, but also their leaders and trainers, are invited to the platform five weeks before the start of the first module. Through Promote, learners receive all the important information about the program and are encouraged to watch self-study videos, complete quizzes, and schedule a meeting with their leaders to define the expected outcome of the training.

To ensure timely completion, regular reminders for deadlines are sent through Promote.

When is a Blended Learning Journey worthwhile?

Setting up a Blended Learning Journey initially requires more time than setting up a purely face-to-face or online training. However, if during the project initiation – that is when creating the High Impact Canvas – it becomes clear that

  • the initiative extends over a longer period,
  • there are recurring elements, meaning it should take place multiple times, or
  • the initiative strongly contributes to the company’s goals,

then a Blended Learning approach is very likely worthwhile.

Promote

Blended Learning with Mondi: Utilize existing tools

Before embarking on a platform search, take a moment to consider or consult with your IT department to determine if an existing tool can be repurposed to support Blended Learning access. As an example, I would like to mention Articulate RISE.

At MDI, we use this tool for e-learning and creating digital client offerings since 2019. For the redesign of the 3-module First-Line Manager Program for Mondi AG, we use RISE as a user-friendly (light) e-learning tool.

The e-learning includes two to three different input videos per module on the learning content, followed by reflection questions. Through this tool, you can integrate expectation and feedback surveys, as well as share documents and relevant training information.

Conclusion

Overall, both Blended Learning and the Flexible Learning Nugget Journey are practical tools that enhance high-impact in companies. Blended Learning promotes the joy of learning, offers learners a high degree of self-responsibility, and allows them to control the learning process.

The Flexible Learning Nugget Journey, on the other hand, enables learners to tailor their learning to their specific requirements, interests, and learning styles due to its high flexibility.

Irascible to slightly choleric, he says straightforwardly what he thinks, is constantly annoyed by trivialities, and doesn’t give much thought to the opinions and advice of others.

If you meet such a communication partner in your professional life, your enthusiasm will be limited.

But we say: You can also communicate effectively with Homer Simpson. Why don’t you try our tips right now?

The DiSG communication model

The DiSG communication model states that people communicate according to four different patterns – depending on their type: steady, proactive, conscientious, or dominant.

Even though the person sitting across from you always poses the greatest challenge – dominant partners usually remain particularly unpleasant in our minds. Why is that?

Dominant interlocutors

  • speak straightforwardly and want to get to the heart of the matter quickly without a lot of talking – this is easily perceived as impolite
  • are direct and very honest – which is sometimes perceived as too honest!
  • focus on solutions, not on problems – they usually don’t want to talk about them for long either

and yes, the one about being quick-tempered… that’s also there from time to time 😉

Homer Simpson is the epitome of the dominant communication type.

But you can communicate effectively with him, too. So in the coming week, find your personal Homer Simpson and try to have a goal-oriented conversation at eye level.

10 tips for effective communication with dominant interlocutors

  1. focus on results and solutions.
  2. get to the point quickly and avoid long introductions and chit-chat.
    3. show self-confidence
    4. Be prepared to be blunt and (brutally) honest.
    5. Do not overreact to statements.
    6. show respect.
    7. Look the other person in the eye and speak in a firm, clear voice.

Why Should We Lead More Sustainably?

It is hard to imagine most companies today without the concept of “sustainable leadership.” Leaders are not only becoming more privately aware of the impact of climate change but also want to fight it on a corporate level.

In this article, you will learn what exactly is meant by Sustainable Leadership and how we at MDI are doing our part.

What is Sustainable Leadership?

In the Journal of Corporate Citizenship, Sustainable Leadership is defined as a leadership style that incorporates social, economic, and environmental issues into its professional concepts. Sustainable leadership is the collaboration of multiple individuals striving to provide the best possible professional future for future generations.

It is important to have an eco-centric mindset (sustainable consumption both privately and as a company), to plan for the long term, and to innovate new, environmentally friendly methods and models.

This means, then, that in a sustainable management style, strong thought is given to the future generation of workers. By consciously paying attention to the environment and planning sustainably in the company, you directly contribute to a generally more sustainable leadership culture.

What Are the Benefits of Sustainable Leadership?

According to a Forbes article, two-thirds of international organizations are striving to be more sustainable in their business. They are focusing heavily on expanding sustainable approaches because, on the one hand, they are feeling the effects of climate change both physically and financially (especially companies in the agricultural sector).

On the other hand, sustainability strategies lead to better financial performance and thus higher profitability, as a Harvard Business Review study has found.

Another relevant aspect is the fact that many job applicants prefer a sustainable management style and would rather accept a job that shares their values and where they can make a difference. 69% of workers consider the aspect of sustainability when choosing a career.

Sustainable leadership is therefore not only a financial advantage for companies but also an attractive factor for applicants and employees.

At MDI, we also take sustainability to heart. For starters, we conduct the majority of our seminars virtually, which significantly reduces our carbon footprint by saving our participants’ travel expenses and the company travel and hotel costs.

Since virtual conferences can also have a negative impact on the environment, the quality of the video does not have to be extremely high. The type of technology also plays a major role – according to this, a fiber optic line is a much more environmentally friendly alternative to standard 3G mobile internet.

In addition, when choosing the means of transport, it is also important to us that public connections are used, for example, in order to reduce the ecological footprint. We also make sure that the average of our participants does not have a long or far journey to the seminar location.

However, MDI still has an annual CO2 emission of 119 tons, which is why we offset our greenhouse gas emissions by purchasing certificates from the “VCS & CCBS Forest Conservation Brazil” project. We also strive to implement sustainable management strategies at our main site in Vienna.

In general, we are aware of the state of the environment and we always strive to do our part for a more sustainable leadership culture in the spirit of Sustainable Leadership.

It wasn’t all that long ago that if an employer offered a secure job with a good or above-average salary and a generous bonus on top, then they could choose from a pool of talent and secure the candidates who best fit the advertised positions.

Today, this is no longer enough to find motivated employees. The “cash for time” model has had its day in this country.

The younger generations in particular have much higher expectations of employers today. The focus is on topics such as the working environment, flexibility and hierarchies, corporate culture, purpose, and, last but not least, how the company deals with corporate social responsibility.

In addition to salary, flexible working time models and a healthy work-life balance, appreciation, respectful interaction, well-being in the workplace and meaningful work are of particular importance today and successful instruments for Employee Retention. 

Strengthening employer branding and positioning as an employer of choice

Companies have different ideas about corporate image and what it should look like in the future. But they all have the same goals: They want to offer their employees a better jobs and retain them in the long term. Employer branding helps to improve the company’s image and reputation as well as its employer brand.

It is an important element in achieving greater employee loyalty and reducing turnover rates, which are costly for companies. Employees who feel valued by their employer stay with the company longer and perform better. This means that employers not only have the opportunity to attract new talent but also to retain existing employees.

 

But how does a company manage to position itself as an employer of choice and thus secure competitive advantages in the battle for high potentials and retain the best minds?

  • How can I get & keep the employees I need to achieve my goals?
  • What does the “new generation” expect from employers?
  • What can established companies learn from start-ups?

Measures to improve the employer brand

There are many ways in employer branding to create a modern and pleasant working environment with additional incentive systems. Since employees can be very different – keyword “Clash of Generations” – it is important to turn different screws to meet as many needs as possible.

Today, a compensation package has long been more than just a salary. It is therefore a challenge for modern management to put together a good overall package and to be authentic at the same time. Roughly speaking, there are 5 pillars that should be considered.

1. Work-Life-Balance

The name of the game in today’s job search. A good work-life balance is not only desired by applicants, it is a prerequisite and is at least as important as adequate pay. Today, it is more important than ever that the job fits in well with private life, not the other way around. This is what a company can offer in order to fulfill this wish:

  • 4-day week

2. Trust – Be a Leader, not a Boss

Employer branding is an important instrument for employee retention. It is about the social reputation of a company and the recognition of its employees as appreciative employers.

Independent work is playing an increasingly important role. In modern companies, employees are no longer purely followers of orders. Instead, they show initiative and assume responsibility. Meaningful areas of responsibility, flat hierarchies, opportunities for creative participation and development, and the strengths of each person are in the foreground.

This aspect of the management culture has a significant impact on employer branding. Positive reviews on evaluation platforms by employees should not be underestimated. Particular attention should be paid to the following:

  • Trust employees, relinquish control
  • Focus on independent work
  • Strengthen initiative & Motivation
  • Room for mistakes – talk about them & learn
  • transparency
  • communication
  • Feedback culture

3. (Tax-free) Benefits: An indispensable part of modern employer branding

A simple way to show appreciation to employees is through (tax-free) benefits. Gratitude for the work performed by employees should be reflected in more than just their salary.

The lunch allowance is particularly attractive in Austria. Tax allowances of up to €8 per employee per working day (equivalent to an annual tax allowance of €1,760 per employee) make this incentive particularly worthwhile for both sides. A varied and balanced diet has been proven to have a positive effect on human health.

As an employer, the well-being of your employees and staff catering should therefore be close to your heart – at least because of expensive sick leave and reduced productivity.

4. Culture & Purpose: Indispensable in Employer Branding for Generation Z

It is becoming increasingly important, especially for young talents of the younger generations who are striving to enter the job market, that the company’s values match their own. Applicants are also increasingly paying attention to the sincere and authentic commitment of companies in the areas of sustainability and social issues – the keyword here is corporate social responsibility.

The purpose is becoming the criterion by which young applicants in particular choose their employer. It must create meaning and be in harmony with that of the employees in order to motivate and evoke the best.

Pay particular attention to the following points for successful employer branding:

  • Sincere and authentic commitment
  • No social and greenwashing
  • Clear definition & communication of purpose
  • Live purpose & values
  • Allow employees to set their own initiatives

5. Workplace – more than just a desk

What may sound trivial at first glance is also part of employer branding: modern office environments are becoming increasingly popular. In order to work together successfully and develop innovative ideas, employees need appropriate spaces in which they can feel comfortable and develop.

Decentralized working often leads to desk-sharing concepts in offices. When desks are shared, fewer physical workstations are needed. This in turn means that space can be created for new premises. Here, the focus should be on connecting activities. Anyone who thinks a ping-pong table is the end of productivity has already lost out on some applicants. Team spirit and corporate culture can be crucial in employer branding.

A few suggestions for the use of won premises:

  • Telephone boxes
  • Writable walls
  • Space for recreation & creative development
  • Social spaces (games, food, etc.)

Today’s applicants are looking for their employer. They expect more and want to change things. Companies need to rethink and quickly adapt to the new conditions in the labor market. The current recruiting market is an applicant market.

Companies need to clearly understand that it is not necessarily the job seekers who apply to the company, but also the companies as employers. If this understanding is given, an important first step towards modern employer branding has been taken.

To prepare for this, a very clear definition is needed of what a company can offer job seekers and why potential employees would want to work for it. Not only salary plays a role, but also and above all the purpose behind the company, the corporate culture, the team spirit, development opportunities, benefits, flexible working, and much more.

At the end of the day, it’s all about the “image” of the company. A good image requires real change and is more than clever communication. The topic of employer branding should therefore be pushed authentically across all channels and offer an honest insight into the company’s everyday life.
